China HR Best Practices | IHG: Virtual Talent Development

InterContinental Hotels Group (IHG) has been growing rapidly in China in the recent years and the number of newly-opened hotels is increasing every year. 

Along with the rapid growth comes the need for more talents. However, the existing talent review & development system can hardly guarantee the talent pipeline for the increasing business needs.


Virtual Development Center

To better support the career development and successor management, IHG launched the Virtual Development Center which was an upgrade of its existing Career Insight Program that supported both talent appraisal and talent development. This center renovated the technologies and conducted the simulation of different scenarios via real-time online interaction.



Who are interviewees and evaluators?

Interviewees are usually HIPOs and successors of the senior executives. Evaluators the line managers and management teams. They have to complete the online training to familiarise themselves with the scenarios and processes.

How to conduct the virtual appraisal?

Step 1

Interviewees need to complete an online psychological and personality assessment two weeks ahead. 


Step 2

Interviewees and evaluators will enter the assigned virtual meeting room at the same time according to the schedule. The evaluator will play different roles and conduct four one-on-one scenario simulations and case analysis. Afterwards, evaluators will grade, comment and submit behavior analysis reports in the appraisal system based on the leadership requirements and job competencies. 


Step 3

A group seminar on career development will be held for all interviewees to deepen their understanding about themselves to have a better planning of their future career. Moreover, a detailed personalised feedback report will be provided for each interviewee with the advice given by the evaluators on their strengths and weaknesses. 


Step 4

Interviewees will come up with development plans according to the advice from evaluators. Besides, each interviewee will be paired with a career coach to accelerate his/her growth. Details of the coaching will be recorded on the virtual platform to track the progress.


Results

So far, nearly 60 successors for Hotel's General Manager and 160+successors for the Hotel Management Team have been selected. 

The efficiency has increased by 2-3 times compared with previous years. The program has also saved ~70% of project budget while greatly reducing unnecessary travel time.
